Managing the Motivational Environment as Tool for Stimulating Rapid Career Growth of Employees

The article examines the role of the motivational environment as a key factor in the professional and career development of employees. Modern theories of motivation and their impact on the formation of staff involvement are analyzed. Approaches to building a motivational climate in organizations of different sectors are summarized - private, public and IT. Particular attention is paid to the adaptive model of motivational policy, which takes into account external challenges (war, relocation, economic instability) and the specifics of the organizational environment. The structural elements of the motivational environment (material, intangible, socio-psychological, organizational-management, cultural-value) are systematized and a conceptual model of their impact on the career dynamics of employees is built. An empirical study was conducted using a questionnaire survey of 483 respondents in three sectors of the economy, which confirmed a statistically significant relationship between the level of the motivational environment and career satisfaction (r = 0.66). Based on the data obtained, an adaptive model of motivational policy was developed, which provides for a flexible combination of incentives depending on the sector, personnel structure, and external conditions, and can be used as a tool for strategic HR management.References
